Success Story: Workforce Planning in a Decentralized Organization We recently combined workforce analytics with an understanding of business strategy and operations to help a Fortune 100 Insurance Company develop a systematic approach to talent management. The Issue: Our client’s national distribution system was composed of semi-independent agencies of varying size and complexity. Local managing directors, who have entrepreneurial rewards and accountabilities, traditionally made their own talent management decisions. Some decisions were sound; others were disconnected from workloads, budgets, and market approaches. Poor talent decisions were hampering growth and affecting the profitability of the entire organization. The Solution: Using data on workload and headcount, as well as information gathered in focused interviews with executives, we developed a decision-support model and growth roadmap. The model provided headcount targets, insights into market approach, and new perspectives on workforce investment. In addition to providing insight into how the organization's strategy, geographic dispersion, and other factors affected workload and headcount, we developed practical tools—including benchmarks, workbooks, and a consulting protocol—to help the agencies scale-up for future growth. The Results:Headquarters staff now provide fact-based consulting, and managing directors feel confident and informed when making human capital decisions. Government Success Story: Building a Results-Oriented Leadership Culture For a newly established government agency, we helped develop a consistently positive, results-oriented management culture. The Issue: The agency employed a world-class performance management system that was poorly understood by new managers and was used inconsistently by existing managers. The Solution: Following a thorough needs analysis, we developed a new manager training program that was focused on helping managers understand how to use the system while building core management skills of goal setting, coaching, and feedback.
